As I looked through some of Travillian’s banking and fintech executive placements this year, I started laughing a little. A true pastiche… on paper, they couldn’t look more different. Presidents, CEOs, CFOs, Controllers, COOs, CROs, and business development personnel. Different markets, wholly different business models, and diverse asset sizes.

But underneath those differences, they’re all trying to answer the same question: How do we prepare our bank for what’s next?
That’s the conversation we’re having in boardrooms across the country. The roles may be different, but the underlying need is remarkably consistent. Banks aren’t just hiring executives to fill vacancies; they’re hiring leaders who can help navigate a more complex operating environment.
Take the CFO role. Five years ago, the conversation often centered on financial reporting and accounting. Today, boards are looking for strategic partners who can think about capital, balance sheet optimization, technology investments, investor communication, and long-term growth. The expectations have fundamentally changed.
The same is true across the C-suite. CROs are expected to enable growth while protecting the institution. COOs are rethinking how banks operate, driving efficiency from the front line to the back office. And when boards hire a President or CEO, they’re looking for leaders who can adapt strategy, lead through uncertainty, and position the bank for what’s ahead.
That’s why I don’t really see a list of job titles when I look at these placements. I see banks making intentional investments in their future. They’re strengthening leadership before it’s absolutely necessary, building infrastructure before growth exposes weaknesses, and bringing in experienced executives who can help the institution navigate whatever comes next.
One thing I’ve learned after hundreds of conversations with bank CEOs and directors is that high-performing institutions rarely become great overnight. They get there through a series of thoughtful leadership decisions that compound over time. Talent and leadership compound, much like interest on a CD. The gains may seem incremental at first, but over time they create outsized value. In today’s banking environment, that may be one of the few sustainable competitive advantages a bank can create.
As I reflect on these searches, I’m also reminded how fortunate we are to do this work. Executive search is built on trust, and we’re incredibly grateful to the boards, CEOs, and leadership teams who invite us into some of their most important decisions. These aren’t just searches to us. They’re partnerships, and we never take that responsibility for granted.
